Abstract
Bu çalışmanın amacı, sağlık çalışanlarının işe cezbolma düzeyleri ile iş performansları arasındaki ilişkiyi incelemektir. İşe cezbolma, çalışanların işlerine duydukları tutku, enerji ve bağlılık olarak tanımlanırken; iş performansı, görevlerini yerine getirme etkinliği ve kalitesi olarak ele alınmıştır. Denizli'deki kamu ve özel hastanelerde görev yapan sağlık çalışanları üzerinde gerçekleştirilen bu araştırma, anket yöntemiyle toplanan verilerin istatistiksel analizine dayanmaktadır. Katılımcıları arasında hekim, ebe/hemşire, diğer sağlık personeli ve idari personelin yer aldığı çalışmada; işe cezbolmanın alt boyutları olan dinçlik, adanmışlık ve ilginin iş performansına etkisi çoklu regresyon analizi ile test edilmiştir. Ayrıca demografik değişkenlere göre gruplar arası farklar ANOVA ve t-testi ile analiz edilmiştir. Bulgular, işe cezbolmanın iş performansını pozitif yönde etkilediğini ortaya koymuş; işe cezbolmanın tüm alt boyutlarının (dinçlik, adanmışlık ve ilgi) hem görev hem de bağlamsal performansı artırıcı etkisi istatistiksel olarak anlamlı bulunmuştur. Ayrıca, yaş, kurumda çalışma yılı ve yönetsel pozisyon değişkenlerinin işe cezbolmayı anlamlı düzeyde etkilediği, yine yaş, eğitim durumu, unvan, kurumda çalışma süresi ve aylık gelir durumu değişkenlerinin de iş performansı üzerinde istatistiksel olarak anlamlı farklar yarattığı tespit edilmiştir. Araştırmada; özel hastanelerde görev yapan çalışanların hem işe cezbolma, hem de iş performansı düzeylerinin kamu hastanelerinde çalışanlara göre daha yüksek olduğu belirlenmiştir. Elde edilen sonuçlar doğrultusunda, sağlık kuruluşlarında çalışanların işle olan psikolojik ve duygusal bağlılıklarının artırılmasının, performans düzeylerini yükseltici bir unsur olduğu vurgulanmıştır.
The aim of this study is to examine the relationship between work engagement and job performance of healthcare employees. Work engagement is defined as employees' passion, energy, and commitment toward their work, while job performance is considered as the efficiency and quality of carrying out their tasks. This research was conducted with healthcare employees working in public and private hospitals in Denizli and is based on statistical analysis of survey data. In the study, which included physicians, midwives/nurses, other healthcare personnel, and administrative staff, the effects of the subdimensions of work engagement; vigor, dedication and absorption on job performance were tested using multiple regression analysis. Furthermore, intergroup differences based on demographic variables were analyzed using ANOVA and t-test. The findings revealed that work engagement positively impacts job performance; all sub-dimensions of job engagement (vigor, dedication, and absorption) were found to have statistically significant effects on both task and contextual performance. Furthermore, age, years of service at the institution, and managerial position were found to significantly impact job engagement, while age, education, title, length of service at the institution, and monthly income also created statistically significant differences in job performance. The study found that employees working in private hospitals had higher levels of both job engagement and job performance than those working in public hospitals. The results suggest that increasing the psychological and emotional commitment of healthcare workers to their work is a key factor in boosting their performance.
